Inclusive Leadership Practice – An analysis of different aspects of flexible working and how to make it work in practice.

The main goal of the event is to present and discuss a more granular analysis of flexible working: what flexibility means to different categories of workers, and how it can help to embed inclusive leadership in organisations.

By offering workers some degree of autonomy over when and where to work, flexible working is beneficial both to employees and employers, by increasing workers’ wellbeing and work-life balance on the one hand, and organizational productivity and inclusivity, on the other. Thanks to flexible work arrangements, some workers with caring responsibilities or reduced mobility get a chance to participate in the labour market and do not necessarily get pushed out of their jobs when their circumstances change, which has a significant impact on organisational and labour market inclusion.

Flexible working, however, may mean different things to different categories of workers and it may not be equally accessible to all. Flexibility may also come with some costs in the form of reduced career prospects, as well as reduced intrinsic motivation. Previous studies also demonstrated that flexible working may be related to unpaid labour: workers may feel a need to reciprocate for the ‘gift’ of flexibility back to employers, which results in work intensification and extensification.

Thus, if flexible working is to contribute to inclusive leadership, it needs to be understood as a complex phenomenon, bringing about both costs and benefits, and having different meanings for all the parties involved.

Dr Markieta Domecka is a Sociologist of Work and Organisation, working as a Senior Lecturer and a Research Lead at the University of Roehampton. She is also a Research Fellow at the Catholic University of Leuven in Belgium. Her research focuses on unpaid and precarious labour in care, gig and cultural sectors, as well as different meanings of ‘decent work’ and ‘good work’ across countries, sectors, organisations and job roles. Her analysis is intersectional: trying to understand people’s work experiences, she takes into account multiple forms of advantage and disadvantage and their ongoing interactions. In her most recent project, she asks about the link between flexible working and unpaid labour, and different meanings of flexibility constructed by workers of different age, gender, ethnicity, class background, sexuality and ability, working at different levels of organisational hierarchy.
